Working in corporate team building and company culture changes I have noticed a similarity across the board. The expectations that team members can quickly and easily understand and utilize new complex information and ideas. This foundation of thought is simply setting up highly intelligent people for failure.   Research says it takes roughly twelve solid, well-offered exposures for people to learn and initiate a new concept or theory successfully into their process.

*Phillippa Lally is a health psychology researcher at University College London. In a study published in the European Journal of Social Psychology, Lally, and her research team decided to figure out just how long it actually takes to form a habit.

The study examined the habits of 96 people over a 12-week period. Each person chose one new habit for the 12 weeks and reported each day on whether or not they did the behavior and how automatic the behavior felt.

Some people chose simple habits like “drinking a bottle of water with lunch.” Others chose more difficult tasks like “running for 15 minutes before dinner.” At the end of the 12 weeks, the researchers analyzed the data to determine how long it took each person to go from starting a new behavior to automatically doing it.

The answer?

On average, it takes more than 2 months before a new behavior becomes automatic — 66 days to be exact. And how long it takes a new habit to form can vary widely depending on the behavior, the person, and the circumstances. In Lally’s study, it took anywhere from 18 days to 254 days for people to form a new habit.

In other words, if you want to set your expectations appropriately, the truth is that it will probably take you anywhere from two months to eight months to build a new behavior into your life — not 21 days.

Interestingly, the researchers also found that “missing one opportunity to perform the behavior did not materially affect the habit formation process.” In other words, it doesn’t matter if you mess up every now and then. So the idea here is that real learning is a sum of trial and error, mistakes and recoveries and lots and lots of feedback. So what is the answer?  Real learning is hard and messy and happens differently for each of us. So do leaders implement strategies for each department? Createtmbonp-banner-knowledge identical action plans for each participant? What is the foundation and how do we see that the process and feedback are working?

Idea:    Create learners!

After working with what society calls “high-powered business leaders” and chatting about how to shed light on this confusion, the lightbulb was activated.  Create a culture of learning and offer a differentiated approach to each process.  Looking at your teams I’m curious if you have identified the strengths and needs of those working alongside you?  Are you offering a different view to those members falling behind and struggling to learn the process?  Have you created a learning environment where honest failures are encouraged and learned from and a solid, positive next step is in place?  It is simply too easy to hand people training manuals, videos and company tests. It is far more challenging to create a culture and space where together with your team grows through talking, thinking, implementing, failing and reflecting.  I suggest clearing the desks of as many manuals as possible, jumping in and creating a space where honest failure is appreciated and learned from, most importantly promote the process of learning. Life is short, never stop learning and have fun!
